Tóm tắt

Nghiên cứu này kiểm định mô hình tác động của hiện tượng tâm lý “Nỗi sợ bị bỏ lỡ”– FoMO đến mức độ kiệt sức nghề nghiệp và ý định thay đổi công việc của nhân viên trong môi trường ngân hàng. Đồng thời, nghiên cứu cũng xem xét tác động tiêu cực của FoMO đến hạnh phúc của nhân viên và mức độ hài lòng trong công việc. Dựa trên nền tảng lý thuyết về cơ sở lý luận, mô hình nghiên cứu được kiểm định bằng dữ liệu khảo sát thu thập từ 351 nhân viên ngân hàng đang làm việc tại Thành phố Hồ Chí Minh – khu vực có tốc độ chuyển đổi số nhanh và áp lực công việc cao trong lĩnh vực tài chính – ngân hàng. Phân tích dữ liệu bằng phương pháp PLS-SEM cho thấy FoMO không chỉ làm gia tăng kiệt sức nghề nghiệp và ý định rời bỏ công việc, mà còn gây suy giảm đáng kể đến hạnh phúc và mức độ hài lòng công việc của nhân viên ngân hàng. Kết quả nghiên cứu mang lại bằng chứng thực nghiệm có giá trị về những hệ quả tiêu cực của FoMO trong bối cảnh ngành ngân hàng hiện nay, đồng thời đặt nền tảng cho việc xây dựng các chính sách quản trị tinh thần hiệu quả và phát triển văn hóa tổ chức tích cực, lành mạnh. Ngoài ra, nghiên cứu cũng góp phần lấp đầy khoảng trống học thuật trong việc khám phá vai trò của các yếu tố tâm lý – xã hội đối với hiệu quả sử dụng nguồn nhân lực, đặc biệt trong bối cảnh chuyển đổi số và áp lực cạnh tranh ngày càng gia tăng trong lĩnh vực dịch vụ tài chính.

Abstract

This study tests a conceptual model examining the psychological phenomenon of Fear of Missing Out (FoMO) and its impact on job burnout and employees’ intention to change jobs within the banking sector. Additionally, the research examines the adverse effects of FoMO on employee well-being and job satisfaction. Grounded in established theoretical foundations, the proposed model is validated using survey data collected from 351 bank employees currently working in Ho Chi Minh City—a region experiencing rapid digital transformation and facing high work pressure in the finance and banking industry. Using Partial Least Squares Structural Equation Modeling (PLS-SEM), the analysis reveals that FoMO not only increases job burnout and turnover intention but also significantly reduces employee well-being and job satisfaction. These findings provide valuable empirical evidence on the detrimental consequences of FoMO in the contemporary banking context. The study also offers practical implications for developing effective mental health management policies and fostering a positive, healthy organizational culture. Furthermore, the research contributes to filling a gap in the academic literature by examining the role of psychosocial factors in human resource effectiveness, particularly in the context of increasing digital transformation and competitive pressure in the financial services sector.
