Mục đích - Nghiên cứu phân tích tác động của quản trị nguồn nhân lực có trách nhiệm xã hội (SRHRM) đến hiệu quả đổi mới (IP) của các doanh nghiệp nhỏ và vừa (SMEs) tại TP. Hồ Chí Minh, đồng thời làm rõ vai trò của các thành phần vốn trí tuệ (IC) gồm vốn con người (HC), vốn cấu trúc (SC) và vốn quan hệ (RC) trong việc thúc đẩy đổi mới.
Thiết kế/phương pháp luận/cách tiếp cận - Nghiên cứu sử dụng phương pháp định lượng với 318 bảng khảo sát hợp lệ từ người lao động và nhà quản lý tại các SMEs. Dữ liệu được phân tích bằng SPSS và AMOS thông qua kiểm định độ tin cậy, phân tích nhân tố khẳng định (CFA) và mô hình cấu trúc tuyến tính dựa trên hiệp phương sai (CB-SEM).
Kết quả nghiên cứu - Kết quả cho thấy, SRHRM tác động tích cực đến hiệu quả đổi mới (β = 0,377; p < 0,001) và đồng thời thúc đẩy vốn con người, vốn cấu trúc và vốn quan hệ. Trong đó, vốn con người và vốn quan hệ có tác động tích cực đến hiệu quả đổi mới, còn vốn cấu trúc không có ảnh hưởng có ý nghĩa thống kê. Đáng chú ý, SRHRM tác động mạnh nhất đến vốn quan hệ cho thấy, các mối quan hệ hợp tác và niềm tin là nguồn lực quan trọng đối với đổi mới trong SMEs.
Điểm độc đáo/giá trị - Nghiên cứu bổ sung bằng chứng thực nghiệm về mối quan hệ giữa SRHRM, vốn trí tuệ và hiệu quả đổi mới trong bối cảnh SMEs Việt Nam. Kết quả làm rõ sự khác biệt về vai trò của từng thành phần vốn trí tuệ, đặc biệt nhấn mạnh vai trò của vốn con người và vốn quan hệ trong thúc đẩy đổi mới.
Hàm ý thực tiễn - Các SMEs nên tăng cường các chính sách nhân sự công bằng, có trách nhiệm và hướng đến phát triển bền vững; đồng thời chú trọng đào tạo nhân viên, chia sẻ tri thức và phát triển quan hệ với khách hàng, nhà cung cấp và các bên liên quan nhằm nâng cao hiệu quả đổi mới.
Hàm ý xã hội - Việc áp dụng SRHRM góp phần xây dựng môi trường làm việc công bằng, nâng cao sự gắn kết và phát triển năng lực của người lao động, qua đó hỗ trợ doanh nghiệp đổi mới, nâng cao năng lực cạnh tranh và hướng đến phát triển bền vững.
Abstract
Purpose - This study examines the impact of socially responsible human resource management (SRHRM) on innovation performance (IP) among small and medium-sized enterprises (SMEs) in Ho Chi Minh City, while clarifying the roles of intellectual capital components, including human capital (HC), structural capital (SC), and relational capital (RC), in promoting innovation.
Design/methodology/approach - The study employs a quantitative approach using 318 valid responses collected from employees and managers of SMEs. Data were analyzed using SPSS and AMOS through reliability testing, confirmatory factor analysis (CFA), and covariance-based structural equation modeling (CB-SEM).
Findings - The results show that SRHRM has a positive effect on IP (β = 0.377; p < 0.001) and significantly enhances HC, SC, and RC. HC and RC positively affect IP, whereas the effect of SC on IP is not statistically significant. Notably, SRHRM has the strongest effect on RC, highlighting the importance of trust and collaborative relationships in fostering innovation in SMEs.
Originality/value - This study provides empirical evidence on the relationships among SRHRM, intellectual capital, and innovation performance in the context of Vietnamese SMEs. It further clarifies the differentiated roles of intellectual capital components, particularly the importance of HC and RC in enhancing innovation performance.
Practical implications - SMEs should strengthen fair, responsible, and sustainability-oriented HR practices while investing in employee development, knowledge sharing, and relationships with customers, suppliers, and other stakeholders to improve innovation performance.
Social implications - The adoption of SRHRM contributes to a fairer working environment, stronger employee engagement, and improved workforce capabilities, thereby supporting innovation, competitiveness, and sustainable business development.
