Tóm tắt

Cuộc khủng hoảng Covid-19 là một thảm họa trên toàn thế giới, có tác động tiêu cực đến sự phát triển của nền kinh tế toàn cầu. Để đối phó với môi trường  kinh doanh biến động, nhiều rủi ro và phức tạp do Covid-19 gây ra, các công ty cần phải đổi mới sáng tạo trong hoạt động, đặc biệt là các hoạt động nghiên cứu phát triển, và khuyến khích thúc đẩy các hành vi sáng tạo của nhân viên để nhằm nâng cao hiệu quả công việc. Mặc dù các nghiên cứu trước đây đã tìm thấy nhiều yếu tố ảnh hưởng đến hành vi làm việc sáng tạo và hiệu quả làm việc của nhân viên trong đại dịch Covid-19, tuy nhiên các kết quả nghiên cứu vẫn còn chưa thống nhất với nhiều quan điểm khác nhau. Mục tiêu của nghiên cứu hiện tại là tìm ra các yếu tố ảnh hưởng đến hành vi làm việc sáng tạo và hiệu quả công việc cũng như ảnh hưởng của hành vi làm việc sáng tạo đến hiệu quả công việc của nhân viên tại các công ty Việt Nam trong bối cảnh đại dịch Covid-19. Nghiên cứu thực hiện nghiên cứu sơ bộ bằng phương pháp nghiên cứu định tính và nghiên cứu chính thức bằng phương pháp nghiên cứu định lượng với 526 nhân viên. Kết quả nghiên cứu cho thấy việc cảm giác mất an toàn trong công việc (Job Insecrcurity), áp lực công nghệ (Techno-Stress), xung đột giữa gia đình và công việc (Work family conflict) làm giảm đi hành vi làm việc sáng tạo (Inovative Work Behavior) và hiệu quả trong công việc (Job performance) của nhân viên. Bên cạnh đó, hành vi làm việc sáng tạo được tìm thấy làm tăng hiệu quả làm việc của nhân viên. Từ các kết quả nghiên cứu trên, nghiên cứu đề xuất các hàm ý quản trị cho các doanh nghiệp để làm giảm ảnh hưởng tác động của các yếu tố trên đến hiệu quả công việc cũng như là hành vi làm việc sáng tạo cho nhân viên.

Abstract

The Covid-19 pandemic crisis is a global disaster, negatively affecting the development of the global economy. To cope with the volatile, risky and complex business environment caused by Covid-19, companies need to innovate in their operations, especially research and development activities, and encourage creative behaviors of employees to improve work efficiency. Although previous studies have shown a number of factors affecting employee’s innovation work behavior and their job performance during the Covid-19 pandemic, the results are still inconsistent and there are many different views. This study aims to identify the factors affecting the job performance and innovation work behavior as well as impact of inovation work behavior on job performance of employees working in Vietnamese enterprises during the Covid-19 pandemic. The study was conducted with qualitative research and quantitative formal research with 526 employees working in Ho Chi Minh City. Based on the analysis results, the research show that Job Insecurity, Techno-Stress, and Work-Family Conflict impact the reduction in employees' innovation work behavior and job performance. Besides, employees’ innovation work behavior positively affects their job performance. The study offers implications for companies to mitigate the impact of these factors on job performance and employees' creative work behavior.
