Tóm tắt

Đề tài khám phá tác động của lãnh đạo cảm xúc đến sự gắn kết trong công việc của nhân viên ở Thành phố Hồ Chí Minh (TP.HCM). Dữ liệu thu thập từ 261 nhân viên tại các doanh nghiệp TP.HCM thông qua khảo sát trực tuyến. Nghiên cứu kiểm định các giả thuyết và các biến trong mô hình thông qua phương pháp nghiên cứu định lượng với mô hình PLS-SEM. Kết quả cho thấy lãnh đạo cảm xúc có tác động cùng chiều đến động lực nội tại và sự gắn kết trong công việc. Động lực nội tại ảnh hưởng đến sự gắn kết trong công việc và đóng vai trò trung gian một phần trong mối quan hệ giữa lãnh đạo cảm xúc và sự gắn kết trong công việc. Ngoài ra, nghiên cứu đã chứng minh trao đổi lãnh đạo - nhân viên đóng vai trò điều tiết trong mối quan hệ giữa lãnh đạo cảm xúc và động lực nội tại. Ngoài ra, nghiên cứu đã mở rộng lý thuyết về lãnh đạo cảm xúc bằng cách tích hợp lý thuyết Tự quyết (SDT) và Trao đổi lãnh đạo - nhân viên (LMX), cũng như cung cấp bằng chứng thực nghiệm trong bối cảnh doanh nghiệp tại TP.HCM.

Abstract

The study examined the impact of emotional leadership on employees' work engagement in enterprises in Ho Chi Minh City. This investigation took place amid an increasingly competitive work environment and rising demands for human resource effectiveness. To collect data, 261 employees participated in an online survey. Subsequently, the study employed a quantitative approach, using the PLS-SEM model to test the proposed hypotheses and examine the relationships among variables. The findings show that emotional leadership positively affects intrinsic motivation and work engagement. Furthermore, intrinsic motivation influences work engagement and partially mediates the relationship between emotional leadership and work engagement. Additionally, the results reveal that leader-member exchange strengthens the effect of emotional leadership on intrinsic motivation. In addition, this study contributes to extending the theoretical understanding of emotional leadership by integrating Self-Determination Theory (SDT) and Leader-Member Exchange (LMX) theory, while also providing empirical evidence in the context of enterprises in Ho Chi Minh City, an emerging economy characterized by collectivist cultural values.
