Nghiên cứu nhằm xem xét vai trò trung gian của ủy quyền trong công việc (WEM) trong mối liên hệ giữa năng lực tâm lý (PsyCAP) và sáng tạo (CRE). Nghiên cứu sử dụng phương pháp kết hợp trong đó thảo luận nhóm nhằm để điều chỉnh thang đo phù hợp với ngữ cảnh nghiên cứu này là môi trường giáo dục và kiểm định các giả thuyết trong mô hình cấu trúc (SEM). Dữ liệu được thu thập để kiểm định mô hình lý thuyết là một mẫu thuận tiện với 378 phần tử được thu thập từ các giảng viên các trường đại học tại Việt Nam. Kết quả phân tích cho thấy tất cả các giả thuyết trong mô hình đều có ý nghĩa thống kê, cụ thể WEM là trung gian bán phần trong mối liên hệ giữa năng lực tâm lý (PsyCap) và sáng tạo (CRE). Cuối cùng, dựa vào kết quả của nghiên cứu tác giả đưa ra các hàm ý đối với các tổ chức giáo dục tại Việt Nam. Cụ thể là các trường đại học cần huấn luyện để nâng cao năng lực tâm lý và tăng cường ủy quyền trong công việc nhằm thúc đẩy sáng tạo cá nhân.
Abstract
The study aims to examine the mediating role of work empowerment (WEM) in the relationship between psychological capital (CAP) and creativity (CRE). The study uses a combined method in which the focus group aims to adjust the scale to suit the context of this research, which is an educational environment, and test hypotheses in the structural model (SEM). The data collected to test the theoretical model is a convenience sample with 378 elements collected from university lecturers in Vietnam. Analysis results show that all hypotheses in the model are statistically significant, specifically, WEM is a partial mediator in the relationship between psychological capital (PsyCap) and creativity (CRE). Finally, based on the results of the study, the author provides implications for educational organizations in Vietnam. Specifically, universities need training to improve psychological capital and increase work empowerment to promote personal creativity.
