Abstract
This study examines the relationship between job autonomy, public service motivation, and job performance among accountants in public sector units in Gia Lai Province. Based on self-determination theory and public service motivation theory, the authors propose a research model with four hypotheses to investigate the direct effects and the mediating role of public service motivation. Data were collected from 178 accountants and analyzed using the PLS-SEM method. The results indicate that all proposed hypotheses are supported. Specifically, job autonomy has a positive effect on job performance and simultaneously enhances public service motivation. Public service motivation also positively influences job performance and serves as a mediator in the relationship between job autonomy and job performance. These findings suggest that improving the effectiveness of the public sector requires expanding appropriate levels of job autonomy while strengthening mechanisms that foster public service motivation. The study provides empirical evidence in a local context and proposes managerial implications to improve the job performance of accountants in public sector units in Gia Lai and Vietnam.
